Linking HR Strategies with Organisational Performance: Evidence from Selected Indian IT Companies

The Indian information technology sector is entering a stage in which organisational performance is determined not only by scale, client acquisition, and offshore delivery capability, but also by the quality of human resource strategies that shape employee skills, engagement, retention, agility, and innovation. This paper examines the link between strategic human resource practices and organisational performance in selected Indian IT companies, with special reference to Tata Consultancy Services, Infosys, Wipro, HCLTech, and Tech Mahindra. The study follows a secondary-data-based empirical design using FY 2024-25 public disclosures, annual reports, sustainability reports, and industry publications. It analyses key HR indicators such as workforce size, attrition, women representation, learning and development intensity, fresh graduate hiring, AI reskilling, well-being investments, and talent transformation practices, and relates them to broader organisational outcomes such as revenue resilience, margin management, deal wins, productivity orientation, and sustainable competitiveness. The analysis shows that HR strategies operate as performance architecture in IT firms. Companies that invest in learning ecosystems, internal career mobility, inclusive culture, workforce well-being, and digital skill transformation are better positioned to sustain performance under global uncertainty and AI-led disruption. The study also finds that HR-performance linkage in Indian IT companies is shifting from a headcount-led model to a capability-led model where productivity, employee adaptability, and client value matter more than workforce expansion alone. The paper contributes to strategic HRM literature by integrating the resource-based view, the ability-motivation-opportunity framework, and high-performance work systems with recent evidence from the Indian IT sector.
